Abstract
This study investigates the roles of professional isolation and work-family balance (WFB) as talent retention strategies, focusing on organizational commitment (OC) and the mediating role of job satisfaction (JS) among Spanish IT employees involuntarily transitioned to remote work. Using PLS-SEM with a sample of 294 teleworkers, the results show a positive effect of WFB on JS and OC, and a negative effect of professional isolation on JS and OC. JS mediates the relationship between WFB/PI and OC. Neither time spent teleworking nor gender moderates the PI-OC association. WFB and JS are identified as key determinants of OC, while professional isolation is less influential. The findings offer insights for developing effective talent management strategies in the post-pandemic era.
