Abstract
This study investigated factors affecting real estate agents' turnover intentions, considering individual-level (job stress, burnout, salary) and team-level (communication climate, organizational recognition) factors. A hierarchical linear moderated mediation model was used, surveying 558 agents in Tainan City. Results showed a positive correlation between communication climate and organizational recognition, and a negative correlation between salary and turnover intention. Job stress increased burnout risk. Communication climate impacted burnout and turnover intention; organizational recognition mediated the communication climate-turnover intention link. Burnout mediated the job stress-turnover intention relationship.
