This research investigates how top management team (TMT) work experiences moderate the relationship between institutional distance and multinational enterprise (MNE) subsidiary performance. Using data from 6119 Chinese MNE subsidiaries and 34,870 TMT managers, the study finds that the negative relationship between institutional distance and subsidiary performance is strengthened by an increase in expatriates with home-country experience but mitigated by an increase in managers with host-country experience. TMT international experience diversity also weakens this negative relationship, particularly experience from weak-institution markets.
